Links between transformational leadership and team effectiveness are explored via the mediating variables of support for the organisational vision, identification with the team and ratings of leader effectiveness. One hundred and four members of teams in a large organisation experiencing large scale and disruptive change participated in the study. Questionnaire measures were completed soon after the formation of new teams and again 12 months later. The use of transformational leadership styles by these new team leaders was associated with perceptions of leader effectiveness, promotion of a shared vision and stronger identification with the team. Identification was the strongest predictor of team member satisfaction, while ratings of leader effectiveness and shared vision predicted team effectiveness as well as satisfaction. Findings support the proposition that a more transformational style of leadership among team leaders during major change can build over time greater levels of identification with the team, and in turn lead to more positive evaluations and employee attitudes.
